Leadership Development Mistakes

The leadership development industry is thriving.  Many of the best practices and models from the last 50 years still work, and we still use many at 3WH, but many programmes fail to deliver.  We aim to deliver real, lasting change by approaching leadership development from a organisational approach, not hierarchal. Mistakes
  1. Develop by hierarchy over organisation.  Horizontal development rarely changes leadership cultures or behaviours.  Talent is within your whole organisation, and therefore why wait for them to reach a certain level before you develop them.  In many cases they will never reach that level because talented people don't hang about for development to happen.  They go to where they can find it.
  2. Start in the middle.  Many businesses think that they need to develop managers to become leaders and then all of their problems will go away.  We believe that development starts at the top.  We work with the senior leaders first to gain total clarity on the culture, behaviours, and skills that need to be embedded into the business.  Then we work with the senior team to model them, develop themselves and their own approaches, to start a positive ripple effect.  Only when the leaders have total clarity and purpose, will we design emerging leaders, management development and cultural development programmes.
  3. Sheep Dipping:  A big mistake is to "send" someone on training.  Transferring the responsibility to the individual to develop means that you will gain bespoke development that is engaging.  Though you may identify the core competencies and behaviours required, how each individual develops these is a deeply personal journey.  This is why we encourage continual learning, active learning, coaching as well as workshops and courses.
  4. Instant results:  Development takes time, and change comes from within.  No matter how many times we are taught or told, it is only when an individual is ready to adopt the new approach, learning or behaviour, will they embrace it.  Often, seeing role models and best practice achieve results will be a catalyst for change, which is why we recommend starting at the top, but it still takes time.
  5. Finish before you see results:  Many organisations get impatient and change the programme or direction before the benefits have time to embed.  As a result there becomes internal apathy - just another initiative mindset.  It takes boldness and courage to maintain momentum even when only small gains are being made initially.  But this cultural and leadership development is a long, strategic but so very necessary programme.

Although the behavioural changes may sit in middle management, grass roots teams or even contractors, 3WH always start at the top.  We deep dive into the main blocks and barriers to business success and then work with the leader to create an compelling vision, mission and strategy to implement.  Using coaching and consultancy techniques, leaders gain total clarity and the courage to move ahead.  The leadership team are invited to a 2 day offsite session to understand how they can work more powerfully and cohesively and be champions of the vision and strategy.  We support them in then creating the ripple throughout the business and anchor the change for results.

Silver Package

Following the 5 step method, you we use a mix of interviews, focus groups and surveys to hear what the biggest blocks to success are, from different parts of your business.  We spend the time to get under the surface and build trust so people can be honest and share. We then create a current state report and ask the leader to complete a leadership assessment, 360 feedback and then spend 2 days off site to move from current to future state.  Without the normal distractions, the leaders gains access to new insights to create an compelling vision, mission and strategy to implement.  With confidence, courage and boldness, the leaders make the strategic choices with total clarity, and understands the goals and milestones to achieve success. The leadership team undertake a 5 behaviours of a cohesive team assessment and are invited to a 2 day offsite session to understand how they can work more powerfully and cohesively and be champions of the vision and strategy.  Always enlightening, motivating and building connection, the team develops a new sense of unity and clarity in how to achieve results. The leadership team maintain momentum with personal coaching sessions, increasing their personal development and leadership skills.  This allows them to then develop their own teams in the same way, with the support of 3WH coaches, which anchors the behaviours and trust to deliver and achieve.

Gold Package

As with the silver package, but more robust.  3WH partner with you for 12-18 months to embed the changes in leadership, team and culture, and by creating the resources, collateral and processes to transform.  We develop leaders, the teams and the managers to be consistent in their approach, but confident in their own natural style to be effective.  Using a blend of coaching, workshop facilitation, personality profiling and conversational intelligence, the business environment changes internally and achieves the vision and mission of the leader. The gold package brings the courage, boldness and heart into a business so everyone feels connected, empowered, accountable and responsible for results, and recognised for their contribution.
